ÖZ MECAZ (BENZETME) YÖNTEMİ İLE ÖĞRETMENLERİN ALGILARINA DAYANARAK BİR EĞİTİM KURUMUNUN YAPISAL VE İŞLEVSEL DURUMUNUN BELİRLENMESİ ÜZERİNE BİR DURUM ÇALIŞMASI Özar, Bengi Doktora, Eğitim Bilimleri Bölümü Tez Yöneticisi: Doç. Dr. Hasan Şimşek Ocak 1999, 147 sayfa Bu çalışmanın amacı mecaz (benzetme) yöntemi ile öğretmenlerin algılarına dayanarak Ankara'da özel bir eğitim kurumunun örgütsel yapısı ve işleyişinin belirlenmesidir. Öğretmenlerin kullandığı mecazlar arasındaki ortak noktalar okulda oluşan kültürü göstermektedir. Araştırmanın örneklemini oluşturan öğretmenler (30) rastgele örnekleme yöntemi ile seçilmiştir. Öğretmenlerin algıları yan-kontrollü mülakat yöntemi ile toplanmıştır. Toplanan mecazlar öğretmenlerin kullandıkları zarf ve sıfatlara göre sınıflandırılmış, bunu takiben, elde edilen mecazlar belirli ortak temalar çerçevesinde gruplandırılmıştır. Sonuçlar göstermiştir ki, bu yöntem kurumların örgütsel analizi konusuna farklı bir yaklaşım getirmektedir.Okul örgütünün mevcut yapısını tanımlamak için öğretmenlerin kullandığı bazı mecazlar şunlardır: 'tren, makina, fabrika, saat, dişli'. Öğretmenlerden okulun ideal durumunu tanımlamaları istendiğinde ise, kullanılan mecazlar büyük ölçüde değişmiştir: 'anne kucağı, saydam (cam) mobilya, birlikte yaşayan pandalar'. Bu mecazların analizi, okulun şu anki kurumsal yapısının bazı açılardan mekanik bir yapı sergilediğini göstermektedir. Ayrıca analiz sonuçlarına göre, öğretmenler okulda insan kaynakları yönetimi ağırlıklı bir yönetim şeklini arzulamaktadır. Okulun örgüt yapısında bu yönde gerçekleşecek bir değişim hem okulun hem de çalışanların yararına olacak ve onlara daha rahat, tamin edici, ve onları çalışmaya teşvik edici bir ortam yaratacaktır.

ABSTRACT A CASE STUDY ON IDENTIFYING THE PERCEPTIONS OF TEACHERS ON THE PRESENT ORGANIZATIONAL STRUCTURE AND PROCESSES OF AN EDUCATIONAL INSTITUTION THROUGH THE USE OF METAPHORS Özar, Bengi Ph.D., Department of Educational Sciences Supervisor: Assoc. Prof. Dr. Hasan Şimşek January 1999, 147 pages The purpose of this study was to identify the perceptions of teachers on the present organizational structure and processes of a private school in Ankara by using metaphors as an analysis technique. The common metaphors provided by the teachers would show the shared culture in the school. Stratified sampling strategy was used to get an equal proportion of the teachers with different characteristics. Thirty (30) teachers were selected. Teacher perceptions were collected by using semi-structured interviews. Content analysis was utilized. The data was grouped under common themes which were defined as 'codes'. The metaphors were listed in accordance with the adverbs and adjectives used to describe them. Following that, the metaphors were grouped under those mcodes (the common themes). Findings revealed that metaphors used in the 'symbolic interpretive approach' can be used as a new way of looking at organizations and analyzing them. They provided important information on the administrative structure of the school. Some of the metaphors used to describe the present structure of the school were 'train, machines, factory, clock, gears'... When asked to describe the desired state of the school, the metaphors changed significantly: 'mother's arms, transparent furniture, pandas living together... ' The analysis of the metaphors showed that the present organizational structure of the school is mechanistic in some respects. The results also revealed that the teachers would like the school to attain a more human centered management style. This change in the organizational style will benefit both the school and the staff working there since they will find a more relaxing climate with more satisfaction and inspiration to work.
